Hiring Your First Office Manager or CSR: Role Pay and Scorecard

There’s a moment in every growing service business when the owner realizes they’re drowning in phone calls, scheduling, and paperwork — and none of it is the work that grows the company. That’s when you hire your first office manager or CSR. Here’s how to define the role, what to pay, and how to measure success.

When it’s time

The signs are clear: calls going to voicemail (and jobs lost — missed calls cost), scheduling chaos, invoices going out late, and the owner doing admin at 9pm instead of running the business. Your first office hire buys back your time and plugs the leaks — often paying for themselves by simply answering the phone and booking the jobs you were losing.

Office Manager vs. CSR — which first?

  • CSR (Customer Service Rep): front-line — answers calls, books jobs, handles customer communication. Hire this first if your biggest leak is unanswered calls and lost bookings (CSR script).
  • Office Manager: broader — scheduling, invoicing, admin, sometimes light bookkeeping and coordinating the team. Hire this when you need someone to run the back office, not just the phones.

In a small shop, one person often does both to start, then the role splits as you grow.

Define the role

  1. List the tasks you want off your plate — calls, scheduling, invoicing, follow-ups, reviews.
  2. Write a clear job description selling the role (writing job ads).
  3. Prioritize the phone. For most shops, booking more calls is the highest-value thing this hire does.

What to pay

Pay depends on your market and the scope (CSR vs. full office manager), but frame it against value: if this person answers the calls you were missing and books even a few extra jobs a week, they generate far more than their salary. Don’t underpay and churn through people — a good, tenured office person is worth a lot. Benchmark local rates for the role.

The scorecard (how to measure success)

  • Call answer rate / booking rate — the core CSR metric (call scorecard).
  • Speed to respond to leads (response time).
  • Schedule efficiency — full days, minimal gaps.
  • Invoicing/collections timeliness (get paid faster).
  • Customer satisfaction & reviews generated.

Your office hire can own the review process

One of the highest-value things a CSR or office manager can own is making sure every happy customer gets a review request — closing the loop that grows your pipeline. Tailwind automates that ask so it happens on every job without adding to their workload, and gives them a clear number to be accountable for — see how it works.
